Le maintien en emploi des travailleurs seniors s’impose comme un défi majeur pour les entreprises, dans les pays développés accusant un vieillissement démographique. Ceci conduit, d’une part, à s’interroger sur les pratiques de gestion favorables au maintien en activité de cette catégorie d’employés et d’autre part, à chercher à comprendre les logiques sous-jacentes qui inspirent les employeurs dans leur gestion du personnel vieillissant. L'auteur a réalisé une étude exploratoire auprès de 27 entreprises japonaises primées dans leur pays pour leurs initiatives en matière d’emploi des seniors. Par une analyse comparative des cas, il a identifié les pratiques développées par ces entreprises et proposé une modélisation mettant en évidence les facteurs qui les déterminent. Les résultats de la recherche montrent l’influence primordiale qu’exercent les caractéristiques propres des entreprises sur leurs pratiques de gestion des fins de carrière.
