In diesem Buch wird auf Grundlage der soziologischen Organisationstheorie Niklas Luhmanns eine über zwei Jahre begleitete Intervention zur Veränderung von Zusammenarbeitskultur reflektiert. Gegenstand ist ein als „Führungskräfteinitiative“ bezeichnetes Organisations- und Teamentwicklungsprojekt eines Automobilkonzerns. Es wird die Frage gestellt, wie eine als „Komplex unentscheidbarer Entscheidungsprämissen“ definierte Zusammenarbeitskultur damit umgeht, dass paradoxerweise doch über sie entschieden wird. Als empirische Einzelfallstudie wird herausgearbeitet, wie sich Führungskräfte im Kontext der Wirtschaftskrise mit gesetzten Bezugsproblematiken ihrer spezifischen Kooperationsformen auseinandersetzen. Der Verlauf der Intervention wird in einem qualitativ angelegten Forschungsdesign rekonstruiert. Eine Vielzahl von Feldbeobachtungen und Experteninterviews bilden die Grundlage für Erkenntnisse über zeitliche, sachliche und soziale Konsequenzen der Initiative. Typische und aussagekräftige Zitate illustrieren praxisnah, dass bei intendierter Veränderung eines komplexen sozialen Systems nichtintendierte Folgen eher die Regel als die Ausnahme sind. Erkenntnisse aus der Studie werden abschließend als generalisierende Einsichten für das Human Resource Management und die Organisationsberatung resümiert.
